Get a City and Guilds qualification whilst working

You won't be losing them for three or four years - as you would were you to send them on a degree course - instead they would work for you full time but attend a local college one day a week in order to obtain the necessary knowledge. It might even work out that the course is held in the evening, in which case you won't be losing them at all - it'll be up to them to make sure they put in the hours required, as that day in question will undoubtedly be a very long one. At the end of the day, you'll have someone who you will work for you at least four days out of five, but who will eventually end up qualified.
